In fact, it could have the opposite effect.<\/p>\n\n\n\n<p>Hybrid working is part of offering great employee experience \u2013 and great experiences move the needle on productivity. <\/p>\n\n\n\n<p>To enable hybrid working to truly work, trust must exist between managers and their employees. If some managers and senior leaders don\u2019t trust their employees to get the job done away from the office, then that\u2019s what organisations must tackle today.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"why\">Why does productivity paranoia exist?<\/h2>\n\n\n\n<p>The global pandemic has acted as a catalyst for the widening gap between how much organisations perceive their employees are working and how much they\u2019re actually getting done.<\/p>\n\n\n\n<p>The need for remote and hybrid working has significantly added to the disconnect.<\/p>\n\n\n\n<p>While hybrid working is proven to boost productivity, because of a lack of presenteeism in the office, leaders can\u2019t physically see exactly what employees are doing.<\/p>\n\n\n\n<p>That\u2019s created a problem, with many company leaders not trusting that their employees working from home are actually working as much as they should be.<\/p>\n\n\n\n<p>However, with employee burnout and stress still on the rise and many still saying they want a better work-life balance, it\u2019s time for the mindset of managers and the C-suite to change.<\/p>\n\n\n\n<div class=\"single-cta\">\n\t<a\n\t\tclass=\"button button--primary gate-9b785e67-28a4-4d3f-bd26-898968a630a5\"\n\t\trole=\"button\"\n\t\tdata-button-location=\"content_area\"\n\t\thref=\"#gate-9b785e67-28a4-4d3f-bd26-898968a630a5\"\n\t>Download your free copy of The changing face of HR in 2024 and discover what\u2019s keeping HR leaders up at night<\/a>\n<\/div>\n\n\n\n\n<h2 class=\"wp-block-heading\" id=\"can\">What can organisations do to reduce productivity paranoia?<\/h2>\n\n\n\n<p>HR leaders can play a significant role in managing productivity in their workplaces and restore the all-important faith the leadership should have in their workers and vice versa.<\/p>\n\n\n\n<p>Here\u2019s six things you can do to help.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">1. Set the precedent around hybrid working with guidelines<\/h3>\n\n\n\n<p>For many companies with large portions of their workforce working from home at least some of the time, it can be just as easy to see the disadvantages as the advantages of working from home.<\/p>\n\n\n\n<p>It\u2019s about giving employees the autonomy to make the right decisions for them about when they need to work from home versus when they need to come into the office.<\/p>\n\n\n\n<p>For example, those quick conversations that happen in the office can take several meetings when staff are at home.<\/p>\n\n\n\n<p>Being in the office can also create a sense of culture and cohesion, boosting employee\u2019s confidence and company network.<\/p>\n\n\n\n<p>More than <a href=\"https:\/\/www.microsoft.com\/en-us\/worklab\/work-trend-index\/hybrid-work-is-just-work\">70%<\/a> of employees say they need a better reason to go in than just company expectation, so it\u2019s vital to provide a clear hybrid working policy that encourages social connections at work and provides employees with a purpose for coming in.<\/p>\n\n\n\n<p>Consider meaningful ways to encourage your people back into the office when needed.<\/p>\n\n\n\n<p>Empower managers to create regular days for teams to get together in person and discuss with your people when and how often these should be and then review it to see if it\u2019s working.<\/p>\n\n\n\n<p>More than <a href=\"https:\/\/www.ibm.com\/downloads\/cas\/Q79VOYVE\">50%<\/a> of employees believe they\u2019d be more productive if they had more access to leadership too, so arrange days for senior leaders to reconnect with their people and reiterate the ethos, values and goals of the company.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">2. Align people priorities to business priorities<\/h3>\n\n\n\n<p>Employee productivity in your organisation might not necessarily be low. Instead, your employees may be juggling too much and not prioritising correctly.<\/p>\n\n\n\n<p>That\u2019s where effective performance management comes in, and highlighting the top business objectives and what employees can do to drive those.<\/p>\n\n\n\n<p>HR technology is key in successful performance management. In fact, <a href=\"https:\/\/www.sage.com\/en-gb\/human-resources\/hr-agility\/\">nearly all (95%) of HR leaders<\/a> agree, but 43% of HR leaders don\u2019t rate their performance management software as very good today.<\/p>\n\n\n\n<p>When you have the right HR tech in place, you can show your C-suite exactly how your employees are contributing to the business goals that have been set.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">3. Use data to manage up<\/h3>\n\n\n\n<p>Provide the right data to your C-suite. If there\u2019s a belief that productivity is lower than it actually is, then there\u2019s a knowledge gap that needs plugging \u2013 and you\u2019ll only know if this is the case if you have the data to tell you what\u2019s going on.<\/p>\n\n\n\n<p>However, we found that only <a href=\"https:\/\/www.sage.com\/en-gb\/sage-business-cloud\/people\/resources\/research-analyst-reports\/hr-in-the-moment-impact-through-insights\/\">23%<\/a> of the C-suite actually get employee productivity data from HR despite the fact that <a href=\"https:\/\/www.sage.com\/en-gb\/sage-business-cloud\/people\/resources\/research-analyst-reports\/hr-in-the-moment-impact-through-insights\/\">94%<\/a> of them want it.<\/p>\n\n\n\n<p>Unfortunately, a lack of technology and analytical skills among HR teams explains this but these are stumbling blocks that need to be overcome.<\/p>\n\n\n\n<p>Having data on productivity and output means HR leaders can use it to quash any paranoia. Level-set expectations with communication<\/h3>\n\n\n\n<p>Provide clarity. Employees need to know exactly what is expected of them in order to be productive in what matters to the organisation.<\/p>\n\n\n\n<p>A staggering <a href=\"https:\/\/www.ibm.com\/downloads\/cas\/Q79VOYVE\">72%<\/a> of employees don\u2019t fully understand their company\u2019s strategy and <a href=\"https:\/\/www.microsoft.com\/en-us\/worklab\/work-trend-index\/hybrid-work-is-just-work\">less than a third<\/a> say their managers have ever given them clear guidance on prioritising their work.<\/p>\n\n\n\n<p>This is probably because <a href=\"https:\/\/www.microsoft.com\/en-us\/worklab\/work-trend-index\/hybrid-work-is-just-work\">80%<\/a> of managers themselves say they\u2019d personally benefit from more clarity from senior leadership and more guidance on prioritising their own work.<\/p>\n\n\n\n<p>As HR leaders, you have your work cut out here to help the leadership clarify the business priorities to managers so they can in turn clarify it to their teams.<\/p>\n\n\n\n<p>Moreover, you should encourage two-way communications. We know that 74% of employees are more effective at work if they feel heard.<\/p>\n\n\n\n<p>It\u2019s important that communication is meaningful, specific, two-way, and not excessive.<\/p>\n\n\n\n<p>This is about helping your people find a happy balance and focus on the work that is most important to your business, so you can enable your people to prioritise those tasks.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">5. Drive agility \u2013 lead by example<\/h3>\n\n\n\n<p>Look at your organisation, review your processes and ask yourself if they\u2019re as efficient as they could be.<\/p>\n\n\n\n<p>Are they saving employees\u2019 time or are they unnecessarily adding to their workloads? If it\u2019s the latter, simplify your work processes.<\/p>\n\n\n\n<p>HR expert <a href=\"https:\/\/joshbersin.com\/2022\/10\/productivity-paranoia-a-design-challenge-ahead\/\">Josh Bersin<\/a> describes it as the kitchen drawer problem.<\/p>\n\n\n\n<p>He says: \u201cYou look down at the kitchen drawer, and you find out that there\u2019s a lot of stuff in there. How did all this get here? Are we using any of this anymore?<\/p>\n\n\n\n<p>\u201cThe answer is probably no, because every \u2018new programme\u2019 or \u2018new idea\u2019 is added to the pile of procedures, programmes, and systems we already have.\u201d<\/p>\n\n\n\n<p>He argues that we need to \u201cfocus on teams, not hierarchy\u201d, adding: \u201cCreate accountability, not rules. Invest in growth, not promotion. And teach managers to listen, align, and support their teams.\u201d<\/p>\n\n\n\n<p>It\u2019s fundamentally a cultural shift to a more agile way of working. <a href=\"https:\/\/www.sage.com\/en-gb\/sage-business-cloud\/people\/resources\/research-analyst-reports\/the-changing-face-of-hr-research-report\/\">86%<\/a> of HR leaders told us that they\u2019re agile and speedy, and here\u2019s a great opportunity for you to be brutal in simplifying your processes to make sure everyone\u2019s time is being used as efficiently as possible.<\/p>\n\n\n\n<h3 class=\"wp-block-heading\">6. Don\u2019t forget to focus on wellbeing<\/h3>\n\n\n\n<p>Employees are over worked and already almost <a href=\"https:\/\/www.mckinsey.com\/featured-insights\/sustainable-inclusive-growth\/chart-of-the-day\/employee-burnout-is-ubiquitous-alarming-and-still-underreported\">half<\/a> have experienced burnout. If leaders don\u2019t intervene, they really do risk putting productivity in jeopardy.<\/p>\n\n\n\n<p>Signpost resources available to your people, whether it\u2019s through counselling, exercise or mindfulness activities.<\/p>\n\n\n\n<p>Other things you can do is to normalise flexible hours, enable workers to go to a quiet place in the office and promote regular rest breaks away from screens at home.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"hr\">HR tech helps organisations to understand productivity<\/h2>\n\n\n\n<p>Hybrid work isn\u2019t going anywhere.<\/p>\n\n\n\n<p>But if organisations fight it and pull their employees back into the office on mass, it\u2019s unlikely to positively impact productivity.<\/p>\n\n\n\n<p>Instead, it\u2019s vital for organisations to lean on <a href=\"https:\/\/www.sage.com\/en-gb\/sage-business-cloud\/people\/\">HR tech<\/a>.
