A limited pool of workers is causing many construction companies to <a href=\"https:\/\/www.sage.com\/en-us\/blog\/what-you-need-to-know-about-year-end-bonuses\/\">rethink pay structures and benefits<\/a> to keep and retain the workers they need.<\/p>\n\n\n\n<p>Is your construction company\u2019s compensation package up to par for today\u2019s limited labor conditions? To help answer that question, I turned to <a href=\"https:\/\/www.sage.com\/en-us\/blog\/author\/jeffreyrobinson\/\">Jeff Robinson<\/a> a regular contributor to Sage Advice and president of <a href=\"http:\/\/pas1.com\/site\/\" target=\"_blank\" rel=\"noopener noreferrer\">PAS, Inc.<\/a>, a company that specializes in construction industry compensation research and consulting. For example, say part of a contractor\u2019s business plan is to stay in the same construction sector, but move into a new geographic territory to expand their business. From an overall human resource perspective, this might identify the need to relocate primary managers and recruit \u201cx\u201d number of new managers, professionals, admins, and other staff to perform the work. The compensation strategy might then address the issue of whether to use one pay structure or two?&nbsp; If one structure, does the company have (or need) geographic uplifts between locations?&nbsp; And so on.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-is-there-one-thing-contractors-often-forget-about-when-it-comes-to-compensation\">Is there one thing contractors often forget about when it comes to compensation?<\/h2>\n\n\n\n<p><strong>Jeff:<\/strong> Construction is a dynamic industry (not static).&nbsp; Business conditions can change quickly and are continuously evolving to meet the contractor\u2019s needs and responsibilities. These changing conditions can affect the contractor\u2019s compensation programs.&nbsp; This means a quick review (not an overkill) of their overall program should occur at least every two to three years to ensure their program continues to meet both the needs of the company and the needs of the employee.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-what-should-contractors-watch-out-for-when-it-comes-to-compensation\">What should contractors watch out for when it comes to compensation?<\/h2>\n\n\n\n<p><strong>Jeff:<\/strong> Pay compression. There are two basic ways this occurs. When contractors hire, they often end up paying the new people a higher wage than their existing employees, or entry workers demand a wage similar to an experienced employee, eliminating any pay differential for experience.<\/p>\n\n\n\n<p>Another scenario is when the company\u2019s owner or executives pay themselves less than market value, maybe making it up in variable pay. One of my favorite sayings is \u201cno one makes more than the president of the company.\u201d&nbsp; So, if the president\u2019s base pay is stagnant, then those below the president can hit a ceiling.<\/p>\n\n\n\n<div class=\"single-cta gated-content\">\n\t<div class=\"single-cta__positioner\">\n\t\t<div class=\"single-cta__wrapper has-dark-background-color\">\n\t\t\t<div class=\"single-cta__content\">\n\t\t\t\t\t\t\t\t<h2 class=\"single-cta__title h3\">Construction Executive&#8217;s Guides to Business Visibility<\/h2>\n\n\t\t\t\t\t\t\t\t\t<div class=\"single-cta__description\">\n\t\t\t\t\t\t<p><strong>Are you running your business through a \u201ckeyhole?\u201d<\/strong><\/p>\n<p>Our series of interactive guides provide step-by-step instructions on how you can turn data into a blueprint for sustainable success.<\/p>\n\t\t\t\t\t<\/div>\n\t\t\t\t\n\t\t\t\t\t\t\t\t\t\t\t\t\t\t<a\n\t\t\t\t\t\thref=\"#gate-554bb504-d0d3-440a-ab36-fa3c62a1850e\"\n\t\t\t\t\t\tclass=\"single-cta__button button button--primary\"\n\t\t\t\t\t\t\t\t\t\t\t\t\t\t\t\t\t>Download Guides<\/a>\n\t\t\t\t\t\t\t<\/div>\n\n\t\t\t\t\t<\/div>\n\n\t\t\t\t\t<img decoding=\"async\" width=\"1440\" height=\"753\" src=\"https:\/\/www.sage.com\/en-us\/blog\/wp-content\/uploads\/sites\/2\/2020\/11\/920688_CRE_Native_1200x627-2-1440x753.jpg\" class=\"single-cta__image\" alt=\"Construction site\" loading=\"lazy\" srcset=\"https:\/\/www.sage.com\/en-us\/blog\/wp-content\/uploads\/sites\/2\/2020\/11\/920688_CRE_Native_1200x627-2-1440x753.jpg 1440w\" sizes=\"auto, (min-width: 48em) 33vw, 100vw\" \/>\t\t\t<\/div>\n<\/div>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-which-compensation-methods-are-the-best-at-helping-contractors-attract-retain-and-motivate-employees-in-today-s-extremely-competitive-market-for-talent\">Which compensation methods are the best at helping contractors attract, retain, and motivate employees in today\u2019s extremely competitive market for talent?<\/h2>\n\n\n\n<p><strong>Jeff:<\/strong> All compensation programs have these three goals: attract, retain, motivate.&nbsp; Each pay element has a different impact on these three goals.&nbsp; For example, to recruit someone to your organization, you have to pay a competitive base wage.&nbsp; Nobody leaves their current employer for less money unless their work-life balance at that employer is horrible.<\/p>\n\n\n\n<p>Construction is a bonus-paying industry, so bonus or short-term incentive is almost expected and works well as a retention tool if the amount is meaningful.<\/p>\n\n\n\n<p>Short- and long-term incentives (if designed correctly) can be great tools to motivate employees to achieve a desired goal.<\/p>\n\n\n\n<p>Benefits aren\u2019t usually a driving factor in recruiting, but if the contractor doesn\u2019t at least hit the major benefits in a competitive way, they can impact the recruiting and retention process.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\" id=\"h-additional-thoughts\"><strong>Additional thoughts<\/strong><\/h2>\n\n\n\n<p>Jeff went on to say that construction companies differ in their level of sophistication and what they want to do when it comes to compensation. &nbsp;\u201cSome contractors don\u2019t need to do it all,\u201d he said.<\/p>\n\n\n\n<p>At a minimum, he recommends that you establish your pay philosophy\u2014the foundation for any compensation strategy. \u201cA lot of contractors say they don\u2019t have a pay philosophy but I tell them, \u2018Yes you do. Someone in your company, most likely the owner, has a pay philosophy.
