Quand on \u00e9coute <strong>Thomas Chardin, qui rend compte de la pression exerc\u00e9e sur la fonction RH dans sa masterclass Sage<\/strong><sup>1<\/sup>, on per\u00e7oit en tout cas tout l\u2019int\u00e9r\u00eat de la digitalisation RH.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La guerre des talents figure parmi les d\u00e9fis les plus importants des ann\u00e9es qui viennent. Ce qui explique, ajoute-t-il, que la diff\u00e9rence entre les comp\u00e9titeurs d\u00e9pende essentiellement de la qualit\u00e9 et de l\u2019engagement des femmes et des hommes qui composent la communaut\u00e9. <strong>Ce sont elles et eux qui portent l\u2019innovation et la qualit\u00e9 de l\u2019exp\u00e9rience client<\/strong>. Pas des machines.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">C\u2019est pourquoi ce que l\u2019on appelle commun\u00e9ment la guerre des talents perturbe fortement l\u2019\u00e9conomie fran\u00e7aise. <strong>Quand l\u2019humain est strat\u00e9gique, la p\u00e9nurie d\u2019humain constitue une v\u00e9ritable menace existentielle<\/strong>.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Thomas Chardin souligne que la p\u00e9nurie concerne toutes les entreprises et tous les secteurs d\u2019activit\u00e9. <strong>58 % des entreprises affirment rencontrer des difficult\u00e9s fortes \u00e0 tr\u00e8s fortes pour recruter<\/strong><sup>2<\/sup>. Elles n\u2019\u00e9taient que 32 % en 2017 et 44 % en 2019. Merci la crise sanitaire&nbsp;!<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Aux yeux du dirigeant-fondateur de Parlons RH, il n\u2019y a pas une mais trois guerres des talents&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>Une guerre de l\u2019attractivit\u00e9<\/strong>, qui oblige les entreprises&nbsp;\u00e0 aller prospecter au-del\u00e0 de leur cercle, c\u2019est-\u00e0-dire dans le jardin des autres. Qui font pareil.<\/li>\n\n\n\n<li><strong>Une guerre de la fid\u00e9lisation<\/strong>, avec un <em>turn over<\/em> qui a doubl\u00e9 en 20 ans. Un CDI sign\u00e9 en France a 36 % de risque de ne pas d\u00e9passer une ann\u00e9e<sup>3<\/sup>. Le meilleur levier de recrutement, c\u2019est la fid\u00e9lisation.<\/li>\n\n\n\n<li><strong>Une guerre de l\u2019engagement<\/strong>, qui vise \u00e0 pourfendre l\u2019absent\u00e9isme, r\u00e9el et moral (<em>quite quitting<\/em>, ou d\u00e9mission silencieuse), de 23 jours en moyenne<sup>1<\/sup>.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Thomas Chardin indique encore un dernier chiffre, qui \u00e9value le co\u00fbt de cette triple guerre des talents \u00e0 <strong>14 310 euros par an et par salari\u00e9<\/strong>, tel qu\u2019abord\u00e9 par l\u2019indice du Bien-\u00catre au Travail<sup>4<\/sup>.<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>Le DRH en g\u00e9n\u00e9ral en chef<\/strong><\/h2>\n\n\n\n<p class=\"wp-block-paragraph\"><strong>La fonction RH porte la responsabilit\u00e9 de d\u00e9tecter, d\u2019attirer et de faire progresser le potentiel humain<\/strong>. Il est donc normal qu\u2019elle se trouve au centre du jeu dans cette guerre des talents. O\u00f9, nous le verrons plus loin, la digitalisation RH pourra lui \u00eatre d\u2019un grand secours.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Thomas Chardin, au cours de sa masterclass Sage, ne se contente pas de d\u00e9crire le fracas du combat. Il esquisse aussi une strat\u00e9gie pour tirer son \u00e9pingle du jeu.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">La strat\u00e9gie est clairement \u00e9nonc\u00e9e&nbsp;: \u00ab&nbsp;<strong><em>il faut prendre conscience que les termes de l\u2019\u00e9change entre les collaborateurs et les entreprises ont chang\u00e9.&nbsp;Il faut devenir int\u00e9ressant pour ses clients RH<\/em><\/strong><sup>1<\/sup>. \u00bb<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Devenir int\u00e9ressant, c\u2019est-\u00e0-dire s\u2019int\u00e9resser \u00e0 la personne, que l\u2019on embauche ou que l\u2019on fid\u00e9lise, et \u00eatre capable de lui proposer une <strong>perspective diff\u00e9renciante<\/strong>&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Un projet d\u2019entreprise<\/li>\n\n\n\n<li>Un projet humain<\/li>\n\n\n\n<li>Une exp\u00e9rience de travail<\/li>\n\n\n\n<li>Une ambiance de travail<\/li>\n\n\n\n<li>Une qualit\u00e9 relationnelle<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">C\u00f4t\u00e9 tactique, Thomas Chardin dessine trois pistes d\u2019action pour la fonction RH&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li>Identifier le c\u0153ur de la mission, qui concourt \u00e0 la strat\u00e9gie, et <strong>automatiser\/d\u00e9l\u00e9guer ce qui n\u2019est pas l\u2019essentiel<\/strong>, pour d\u00e9gager des marges de man\u0153uvre.<\/li>\n\n\n\n<li><strong>Mettre en place et animer une dynamique d\u2019\u00e9coute et de service interne<\/strong>. Se soucier des perceptions.<\/li>\n\n\n\n<li><strong>D\u00e9velopper une app\u00e9tence pour le risque, pour l\u2019innovation et m\u00eame pour la technologie<\/strong>. Par exemple, oser f\u00e9miniser un m\u00e9tier d\u2019homme, junioriser ou senioriser, Former, faire \u00e9voluer en interne.<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\">Il conclut sa masterclass d\u2019une formule qui r\u00e9sume bien le fond de sa pens\u00e9e&nbsp;: \u00ab&nbsp;<em>Il faut savoir passer de l\u2019objectif de \u2018\u2019mettre l\u2019homme au c\u0153ur de l\u2019entreprise\u2019\u2019 \u00e0 celui de \u2018<strong>\u2019mettre l\u2019entreprise au c\u0153ur de l\u2019homme<\/strong>\u2019\u2019<\/em>.&nbsp;\u00bb<\/p>\n\n\n\n<h2 class=\"wp-block-heading\"><strong>La digitalisation RH en arme fatale<\/strong><\/h2>\n\n\n\n<p class=\"wp-block-paragraph\">Thomas Chardin le pr\u00e9cise explicitement au cours de sa masterclass&nbsp;: \u00ab&nbsp;<strong><em>La digitalisation RH doit permettre de <a href=\"https:\/\/www.sage.com\/fr-fr\/blog\/fonction-rh-reduire-taches-chronopages\/\">gagner du temps<\/a> et de reconnecter la fonction RH aux salari\u00e9s et aux autres parties prenantes<\/em><\/strong>.&nbsp;\u00bb<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">De quoi parle-t-il quand il \u00e9voque la <a href=\"https:\/\/www.sage.com\/fr-fr\/blog\/digitalisation-de-la-fonction-rh-reconnectons-nous\/\">transformation num\u00e9rique de la fonction RH&nbsp;<\/a>? D\u2019outils au service de&nbsp;:<\/p>\n\n\n\n<ul class=\"wp-block-list\">\n<li><strong>La productivit\u00e9 de la fonction RH<\/strong>&nbsp;: paie, reporting, administration de la formation<\/li>\n\n\n\n<li><strong>La facilitation de la vie quotidienne des collaborateurs et de leurs managers<\/strong>&nbsp;: gestion des cong\u00e9s et des absences, coffre-fort<\/li>\n\n\n\n<li><strong>L\u2019autonomisation des collaborateurs<\/strong>, acteurs de leur d\u00e9veloppement RH&nbsp;: mobilit\u00e9, formation<\/li>\n<\/ul>\n\n\n\n<p class=\"wp-block-paragraph\"><strong><a href=\"https:\/\/www.sage.com\/fr-fr\/ressources-humaines-logiciels\/\">Ces outils existent<\/a> et sont massivement appr\u00e9ci\u00e9s des collaborateurs dans les entreprises o\u00f9 ils sont d\u00e9ploy\u00e9s<\/strong>. La gestion des temps est utilis\u00e9e par 93 % des salari\u00e9s, la d\u00e9mat\u00e9rialisation des notes de frais par 84 % et le coffre-num\u00e9rique par 83 %<sup>5<\/sup>.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">Une autre \u00e9tude<sup>6<\/sup>, qui envisage l\u2019avenir de la fonction RH, rapporte quant \u00e0 elle que \u00ab&nbsp;<strong>les outils de digitalisation RH au service des employ\u00e9s sortent en premier dans les outils d\u2019avenir<\/strong> (\u00e0 59 %), \u00e0 \u00e9galit\u00e9 avec les outils d\u2019analyse et la migration dans le Cloud.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">En conclusion, la guerre des talents est f\u00e9roce et son enjeu tellement \u00e9lev\u00e9 que la fonction RH a raison d\u2019y consacrer l\u2019essentiel de son \u00e9nergie. Pour sortir son \u00e9pingle du jeu, il faut parvenir \u00e0 cr\u00e9er une relation personnalis\u00e9e avec chaque salari\u00e9, pour, comme le dit Thomas Chardin, \u00ab&nbsp;<em>mettre l\u2019entreprise au c\u0153ur de l\u2019homme<\/em>&nbsp;\u00bb.<\/p>\n\n\n\n<p class=\"wp-block-paragraph\">\u00c0 la fois pour lui laisser le temps de se consacrer \u00e0 l\u2019essentiel et pour soutenir cette relation personnalis\u00e9e, la digitalisation RH est certainement une carte immense dans le jeu du DRH. \u00c0 vous de jouer&nbsp;!<\/p>\n\n\n\n<p
